Residents sixty five and older make up more than a fifth of Tucson’s population, well above the national share, because this has been a retirement destination for generations. Health care is Arizona’s largest business sector, and in Tucson that means Banner Health operating dozens of facilities including Banner University Medical Center, one of the largest hospitals in the state, alongside TMC Health, the University of Arizona, and a dense network of skilled nursing, assisted living, memory care, and hospice providers. Add Davis-Monthan Air Force Base, Pima County, and the school districts, and health and care work sits at the center of the local economy.

Caring for an older population is different work, not just more of it. More chronic and complex conditions. More dementia and memory care. More situations where the honest goal is comfort rather than recovery. Staff build relationships over months and years with patients and residents they will eventually lose, and then they lose them, and then a new person is assigned to that room.

Almost no organization builds anything to hold that. Grief in this line of work is treated as a private matter that people are expected to absorb between tasks, and the cumulative weight of it is a real driver of people leaving a profession they were once certain about. What gets labeled burnout is often not workload at all. It is unprocessed loss, repeated.

There is a second layer here that most employers miss entirely. In a city with this age profile, a large number of employees in every industry are also caring for aging parents at home. They are managing appointments and medications on their lunch break. Which means the flexibility and understanding a leader extends is not a perk, it is often what determines whether that person can keep working at all.

None of this requires a program. It requires leaders who name the loss out loud, who give people a moment to mark it rather than pretending the shift simply continues, and who ask about the situation at home before it becomes a resignation.
